ความผาสุกด้านจิตวิญญาณของพนักงาน ปัจจัยสำคัญในการสร้างคุณค่าและความผูกพันต่อองค์กร

บทคัดย่อ

บทความวิชาการนี้มีวัตถุประสงค์เพื่อศึกษาแนวคิด ความหมาย องค์ประกอบ และแนวทางการส่งเสริมความผาสุกด้านจิตวิญญาณ (Spiritual Well-being: SWB) ของพนักงานในภาคอุตสาหกรรมการผลิต (Manufacturing Sector) โดยใช้วิธีการทบทวนวรรณกรรมอย่างเป็นระบบจากเอกสารและงานวิจัยที่เกี่ยวข้องทั้งในประเทศและต่างประเทศ ในประเด็นความผาสุกด้านจิตวิญญาณ จิตวิญญาณในที่ทำงาน ความผูกพันต่อองค์กร และวัฒนธรรมองค์กร ตั้งแต่ปี พ.ศ. 2558-2568 (ค.ศ. 2015-2025)
ผลการศึกษาพบว่า ความผาสุกด้านจิตวิญญาณเป็นปัจจัยสำคัญที่มีความสัมพันธ์เชิงบวกกับความสุขในการทำงาน ความพึงพอใจในงาน และความผูกพันต่อองค์กร องค์ประกอบหลักประกอบด้วย 4 ด้าน ได้แก่ ความสงบสุขภายใน (Personal Domain) ความสัมพันธ์กับผู้อื่น (Communal Domain) การเชื่อมโยงกับสิ่งแวดล้อม (Environmental Domain) และการเชื่อมโยงกับสิ่งที่อยู่เหนือตน (Transcendental Domain)


ผลการทบทวนวรรณกรรมยังชี้ให้เห็นว่า ภาวะผู้นำทางจิตวิญญาณ การออกแบบงานที่มีความหมาย โปรแกรมการฝึกสติ และวัฒนธรรมองค์กรที่เน้นคุณค่าและจริยธรรม เป็นปัจจัยสำคัญในการส่งเสริมความผาสุกด้านจิตวิญญาณของพนักงาน บทความนี้จึงเสนอแนวทางเชิงกลยุทธ์สำหรับการบริหารทรัพยากรมนุษย์ในการพัฒนาสุขภาวะองค์รวมของพนักงานในภาคอุตสาหกรรมการผลิต
